Abstract

This study aims to examine comprehensively how transformational leadership practices implemented by the principal contribute to improving teacher motivation and professional discipline at SMK Negeri 1 Jejawi. Vocational education institutions are required to maintain high standards of instructional quality and organizational effectiveness in order to respond to the increasing demands of the labor market and industrial development. Within this context, teacher motivation and discipline represent essential determinants of institutional success. This research employed a qualitative case study design. Data were collected through in-depth interviews, non-participant classroom observations, and analysis of institutional documents involving the principal, vice principal, and selected teachers. The findings reveal that the principal consistently applies the core dimensions of transformational leadership by serving as a role model, communicating a clear institutional vision, encouraging professional innovation, and providing individualized support to teachers. These leadership practices foster intrinsic motivation, strengthen affective commitment, and promote value-based discipline among teachers. The study concludes that transformational leadership plays a strategic and multidimensional role in shaping a positive school culture, strengthening professional accountability, and enhancing teacher discipline within vocational education settings.
